The Motivational and Job Characteristics That Influence the Happy Workplace of Support Personnel at Ubon Ratchathani Rajabhat University

Abstract
This quantitative research aimed to investigate motivational factors and job characteristics influencing the development of a happy workplace among support staff at Ubon Ratchathani Rajabhat University and to compare these factors according to personal characteristics. The sample consisted of 262 support staff members, determined using Yamane’s formula (1973) with a margin of error of 0.05, and selected through stratified random sampling proportional to organizational units. The research instrument was a questionnaire. Data were analyzed using descriptive statistics (frequency, percentage, mean, and standard deviation) and inferential statistics (t-test, One-Way ANOVA with Scheffé’s post hoc test, and stepwise multiple regression analysis).
The findings revealed that
Motivational factors and job characteristics that significantly influenced the happy workplace of support staff at the 0.05 level included responsibility, task significance, policy and administration, advancement, relationship with supervisors, nature of work, professional status, and feedback from work.
Regarding comparisons based on personal factors, gender, education level, income, and job position did not significantly affect perceptions of motivational factors and job characteristics. However, age differences significantly affected perceptions of advancement, while marital status differences significantly affected perceptions of professional status at the 0.05 level.
Policy recommendations emphasize developing clear work feedback systems, designing meaningful jobs, delegating authority, establishing transparent career advancement paths, ensuring fair administration, strengthening relationships with supervisors, and recognizing professional status to sustainably promote a happy workplace organization.
