Abstract

This quantitative research aims to: 1) examine the levels of team innovation climate, transformational leadership, team work engagement, and team innovative behavior; and 2) develop and validate a causal relationship model of team innovation climate, transformational leadership, and team work engagement affecting the innovative behavior of employees in small and medium-sized enterprises (SMEs). Data were collected via questionnaires from 413 employees working in Research and Development (R&D) departments or innovation creative teams. The data were analyzed using Structural Equation Modeling (SEM).

The research findings revealed that: 1) team innovation climate, transformational leadership, team work engagement, and team innovative behavior were all at the highest level. 2) The developed model demonstrated a good fit with the empirical data (χ² = 199.014, df = 56, p < .001, CFI = 0.981, TLI = 0.973, RMSEA = 0.079, SRMR = 0.022). Specifically, team innovation climate and transformational leadership had a statistically significant direct effect on team work engagement at the 0.05 level. Furthermore, these factors exerted a statistically significant indirect effect on team innovative behavior through team work engagement at the 0.05 level, with team work engagement serving as a full mediator. Additionally, the model accounted for 80.80% of the variance in team work engagement and 89.10% of the variance in team innovative behavior. These results suggest that organizations should shift from a command-and-control approach toward fostering a supportive work ecosystem to catalyze team engagement, which serves as a critical mechanism for driving successful innovation.
