Abstract

The objectives of this research were 1) to study the level of desirable leadership among executives in the hotel service business, 2) to study the level of employee performance efficiency, and 3) to study the relationship between desirable leadership and performance efficiency, as well as to propose guidelines for developing appropriate leadership to enhance employee performance. This study used a 5 star hotel in Phuket Province as a case study. The research was conducted using a quantitative research approach, utilizing questionnaire to collect data from a sample of 200 employees, which was determined by Yamane's formula. Statistical methods used for data analysis included percentage, mean, standard deviation, and Pearson’s Correlation Coefficient.

The research results revealed that the overall desirable leadership was at a high level, with a mean of 4.07. When considering individual aspects, Servant Leadership had the highest mean of 4.25, followed by Transformational Leadership with a mean of 4.12, and Transactional Leadership with a mean of 3.85, respectively. Employee performance efficiency was also found to be at a high level overall, with a mean of 4.17. The dimension with the highest mean was the quality of work, which had a mean of 4.30. Hypothesis testing showed that all dimensions of desirable leadership had a statistically significant positive correlation with employee performance efficiency at the point zero five level. Specifically, Servant Leadership had the strongest correlation with performance efficiency, with a correlation coefficient of 0.715. The research suggests that organizations should prioritize the development of supportive and inspirational leadership, particularly servant leadership that emphasizes empathy and team support, to enhance organizational commitment and service excellence within Phuket's highly competitive tourism industry.
