Abstract

This quantitative study aimed to examine the levels of achievement motivation, work–life balance, work engagement, and organizational citizenship behavior (OCB), and to test the causal relationships among these variables in the heavy machinery manufacturing industry in Thailand. Data were collected via a questionnaire from 300 employees of a heavy machinery manufacturing company in Thailand using stratified random sampling. The sample size was determined based on the criterion of 20 times the number of observed variables. Data were analyzed using descriptive statistics and structural equation modeling (SEM) with AMOS. The results indicated that achievement motivation, work–life balance, and work engagement were, on average, at a moderate level, whereas OCB was at a high level. Achievement motivation (β = 0.31), work–life balance (β = 0.28), and work engagement (β = 0.28) had positive direct effects on OCB, and the model explained 64% of the variance in OCB (R2 = 0.64). The findings suggest that organizations should strengthen employees’ achievement motivation while supporting work–life balance and enhancing work engagement to promote OCB in manufacturing settings.
