การบริหารทรัพยากรมนุษย์เชิงกลยุทธ์ภายหลังการลาออกโดยไม่สมัครใจ: แนวทางการเสริมสร้างความผูกพันต่อองค์การของพนักงานที่ยังคงอยู่

การเปลี่ยนแปลงทางเศรษฐกิจและเทคโนโลยีทำให้องค์การปรับโครงสร้างองค์การด้วยการลดจำนวนพนักงานส่งผลให้การลาออกโดยไม่สมัครใจเป็นแนวปฏิบัติที่พบได้มากขึ้น แม้มาตรการดังกล่าวจะช่วยเพิ่มประสิทธิภาพองค์การในระยะสั้น แต่กลับส่งผลกระทบต่อพนักงานที่ยังคงอยู่ในองค์การเกิดภาวะของผู้รอดชีวิต ซึ่งส่งผลต่อความผูกพันต่อองค์การ บทความนี้มีวัตถุประสงค์เพื่ออธิบายความสัมพันธ์ระหว่างการลาออกโดยไม่สมัครใจ การรับรู้การละเมิดสัญญาทางจิตวิทยา และความผูกพันต่อองค์การของพนักงานที่ยังคงอยู่ พร้อมนำเสนอแนวทางการบริหารทรัพยากรมนุษย์เชิงกลยุทธ์เพื่อฟื้นฟูความผูกพันต่อองค์การ บทความใช้วิธีการสังเคราะห์วรรณกรรมจากแนวคิด ทฤษฎี และงานวิจัยที่เกี่ยวข้อง โดยอาศัยทฤษฎีสัญญาทางจิตวิทยาเป็นกรอบในการอธิบายกลไกความสัมพันธ์ ผลการสังเคราะห์พบว่า การลาออกโดยไม่สมัครใจส่งผลให้พนักงานที่ยังคงอยู่รับรู้ว่าองค์การละเมิดสัญญาทางจิตวิทยา นำไปสู่ความผูกพันต่อองค์การของพนักงานที่คงอยู่ลดลง บทความจึงเสนอประพจน์ 2 ประการ ได้แก่ (1) การลาออกโดยไม่สมัครใจมีอิทธิพลทางบวกต่อการรับรู้การละเมิดสัญญาทางจิตวิทยา และ (2) การรับรู้การละเมิดสัญญาทางจิตวิทยามีอิทธิพลทางลบต่อความผูกพันต่อองค์การ นอกจากนี้ ยังนำเสนอกรอบการบริหารทรัพยากรมนุษย์เชิงกลยุทธ์ 3 ระยะ ได้แก่ การป้องกันการละเมิดสัญญาทางจิตวิทยา การฟื้นฟูสภาพจิตใจของพนักงาน และการสร้างสัญญาทางจิตวิทยาใหม่ เพื่อเป็นแนวทางสำหรับองค์การในการรักษาทุนมนุษย์ เสริมสร้างความผูกพันของพนักงาน และสนับสนุนความยั่งยืนขององค์การภายหลังการปรับโครงสร้าง
